摸摸楼主。你老板给你介绍的组你敢常呆吗?你肯定是要换公司,起码要换部门,你现在要做的就是多争取一点时间跳槽。你要三手准备,第一紧要就是抓紧时间找工作或者换组;第二就是拖着不pip,能拖多久拖多久;第三就是做好最坏打算,跟老板鱼死网破。一边记录他的行为,写一封随时可以发给hr的邮件;一边马上看心理医生,看看能不能随时可以开出short term disability。 你的邮件太啰嗦太主观。你应当写出几点总结,再列facts支持你的结论,最好是引用你老板邮件里的关键词作为facts列出来,避免用自己judgement词汇,避免情绪化词汇。把你老板的整篇邮件作为附件列到appendix里。

妹妹的建议非常中肯!我也是这么想的,至少大老板想息事宁人, 现在还在调停阶段!他不希望看到最后撕逼严重的状况!如果周五他给我的结果我不能接受,我就会去HR file formal complaint! 无论如何,我相信,我已经通知他这个状况,他不会冒险把我直接开除,因为他也知道我会把message存底, 未来有打官司的风险!作为大老板他一定会选择伤亡最小的方式来处理,我等到周五,同时把formal complain letter 改的更完善, 看需不需要用

这个思路需要调整,干嘛敌对、打仗呢,都是拿公司的钱的打工人,老板的工作就是绩效管理,他觉得你哪里做的不合适大家开诚布公的谈,你觉得他不合适的地方你也提意见。要成熟优雅的应付的不公平,对自己利益最大化。要成熟的看问题,不要针对人,他的工作就是管理你们,大老板的工作就是平衡和解决矛盾,你的工作就是干活儿。
我认为没有必要浪费宝贵的时间精力在斗争上,跟各方面说清楚问题就行了,怎么解决是老板和公司的事儿。提高自己,准备换新组,或者新工作才是你应该花精力的。
事业周期长了,回头看,你会觉得这么浪费时间和精力不值得。

"这个时间",是指什么时间?
怎样处理(1)?HR必须介入,否则你白搞了然后你会被干掉,因为你的大老板忽悠你而HR不介入就没有对你直接老板的记录和正式处理,随后随便找一个借口就可以把你处理掉。大老板站在你一边的可能性比站在你的直接老板一边的可能性小多了 - 如果是的,那么你的直接老板不会敢来欺负你的;而且一般情况下大老板不会舍弃自己的直接reportee而偏向更低一级别的员工,如果是那样那么你应该是你现在直接老板的老板而他是向你汇报的员工。
在你与HR和大老板的交流中,重点放在事实(facts)上,而不是你的看法(opinion)上 - who cares your opinion except us at Huaren? 任何你的直接老板欺负你的事实现在都以白描的方法记录下来,Email, teams message,都是证据,你自己的会议谈话记录笔记也是证据(对方如果抵赖需要提供证据来反驳而不是你来证明你的笔记是真实的),该HR去核实而不是你去核实。可以加上面对bully的感受(feelings)以强化对方的负面影响。注意永远都不要表现出来生气而失态,那样你就可能输了,宁可不说话也不要乱说话。
怎样处理(2),这已经不是你需要考虑的了,你根本不能考虑用换一个内部部门而放弃你已经开始了的(1),你放弃了(1)你就输到底了!更不能接受PIP - 接受就意味着你认为你有错在先。
对于(2)你根本暂时不用担心,一旦进入HR的正式程序(HR未必站在你一边 - 通常不是你一边),你暂时不用担心被开除layoff,PIP之类的事情,如果你碰上了也许你真的可以赢得更多。

太感谢mm的建议了!我觉得你说的非常对!我对周五结果预测不乐观,所以该走的HR程序我不会放弃!已经走到这一步,我不会轻易服软,否则会死的更难看!最坏的预测就是周五大老板和HR同时出现, 那就是针对我了,我会第一时间把给HR的信发出,留底备案,以备他们马上开掉我。我今天还联系了同组同事,他虽然不参与这次complaint,但是许诺如果HR询问会如实回答。
